Relationship between Reward Systems and Organizational Commitment among Nursing Homes: Focused on Person-Centered Care as a Mediator

Abstract
Nursing homes have been known to be experiencing unstable supply and demand of the workforce due to poor working conditions and high turnover rate. Despite the fact that the policy-related challenge of improving the care workers¡¯ working conditions remains, proper recognition and a well-designed reward system within the organization is assumed to be able to affect organizational commitment. This study aims to investigate how the implementation of a reward system in nursing homes affects the organizational commitment among care workers. The study also exmines the mediating role of Person-Centered Care in this relationship. For this purpose, 312 cases from the data of ?2020 National Survey on Care Culture (Person-Centered Care) among Nursing Homes by the Center for Social Welfare Research, Yonsei University? were analyzed. ¡®Survey Monkey¡¯ was used for data collection, and the SPSS Process Macro program was utilized to determine the significance of the mediation effect of Person-Centered Care. The findings indicate that reward systems have a significant effect on care workers¡¯ organizational commitment, even after controlling for various organizational characteristics, such as ownership forms, facility types, neighborhood areas, operation periods, occupancy rates, number of residents, and facility sizes. The Person-Centered Care practice, which implies innovative operations with customer-centered services, mediates the relationship between the two variables. This study suggests the importance of designing an effective reward system of each nursing home and the findings that the organizational commitment can be increased by implementing and disseminating Person-Centered Care, a new operation paradigm with organizational innovation. It is assumed that improving organizational commitment can have a positive effect on reducing turnover rates in nursing homes.
